Kepemimpinan dalam UMKM Industri Kreatif yang Mendorong Kreativitas Karyawan: Peran Thriving at Work sebagai Mediator UMKM Fashion

Abstract

UMKM fashion di Indonesia menghadapi persaingan yang tinggi, perubahan selera konsumen yang cepat, tekanan efisiensi harga, dan tuntutan inovasi yang terus meningkat. Penelitian ini bertujuan menguji pengaruh transformational leadership, servant leadership, dan transactional leadership terhadap employee creativity dengan thriving at work sebagai variabel mediasi pada UMKM kecil kategori pakaian jadi di Jawa Timur. Penelitian menggunakan pendekatan kuantitatif eksplanatori berbasis survei terhadap 229 karyawan aktif yang dipilih melalui purposive sampling. Data dikumpulkan melalui kuesioner tertutup dan dianalisis menggunakan SEM PLS dengan bantuan SmartPLS 4. Hasil penelitian menunjukkan bahwa model pengukuran telah memenuhi kriteria validitas dan reliabilitas, sedangkan model struktural memiliki kemampuan penjelasan dan prediksi yang baik. Transformational leadership, servant leadership, dan transactional leadership tidak berpengaruh langsung signifikan terhadap employee creativity. Namun, ketiga gaya kepemimpinan tersebut berpengaruh positif dan signifikan terhadap thriving at work, dan thriving at work berpengaruh positif dan signifikan terhadap employee creativity. Uji mediasi menunjukkan bahwa thriving at work memediasi signifikan pengaruh transformational leadership dan servant leadership terhadap employee creativity, tetapi tidak memediasi transactional leadership. Temuan ini menegaskan bahwa kreativitas karyawan lebih ditentukan oleh energi kerja dan pembelajaran berkelanjutan.
