Peran Leader-Member Exchange dalam Memediasi Pengaruh Proactive Personality terhadap Organizational Citizenship Behavior dengan Perceived Organizational Support Sebagai Moderator pada Pegawai Badan Urusan Administrasi Mahkamah Agung Republik Indonesia

Penelitian ini bertujuan untuk menguji pengaruh proactive personality terhadap organizational citizenship behavior (OCB), baik secara langsung maupun melalui mediasi leader-member exchange (LMX), serta mengevaluasi peran perceived organizational support (POS) sebagai variabel moderasi dalam hubungan LMX dan OCB. Penelitian menggunakan pendekatan kuantitatif eksplanatori dengan desain cross-sectional. Populasi penelitian merupakan seluruh aparatur sipil negara pada salah satu unit eselon I lembaga peradilan tingkat pusat dan metode sampling yang digunakan adalah proportionate stratified sampling terhadap 193 orang responden. Pengumpulan data dilakukan melalui kuesioner tertutup dengan analisis data menggunakan Partial Least Squares-Structural Equation Modelling (PLS-SEM). Hasil penelitian menunjukkan proactive personality berpengaruh positif dan signifikan terhadap OCB dan LMX, serta LMX berpengaruh positif dan signifikan terhadap OCB. Selanjutnya, hasil uji mediasi menunjukkan LMX memediasi secara parsial pengaruh proactive personality terhadap OCB, sementara hasil uji moderasi menunjukkan POS memoderasi hubungan LMX dan OCB secara negatif. Temuan ini mengindikasikan bahwa dukungan organisasional dan kualitas hubungan atasan-bawahan berfungsi sebagai sumber dukungan yang saling menggantikan, bukan saling memperkuat, sehingga penguatan LMX lebih relevan pada unit kerja dengan persepsi POS yang rendah. Penelitian ini memberikan kontribusi teoretis dengan menegaskan pola substitusi, bukan sinergi, antara kedua sumber dukungan tersebut, sekaligus memperluas batas keberlakuan substitutes for leadership theory ke konteks birokrasi publik yang hierarkis.
