Abstract

Kesehatan mental karyawan menjadi isu penting dalam manajemen sumber daya manusia, khususnya pada karyawan Generasi Z yang memiliki karakteristik berbeda dalam merespons kondisi kerja. Penelitian ini bertujuan menganalisis pengaruh lingkungan kerja, beban kerja, work-life balance,  job insecurity, dan dukungan sosial terhadap kesehatan mental karyawan Generasi Z di PT Kimia Farma Diagnostika. Penelitian menggunakan pendekatan kuantitatif dengan desain explanatory research terhadap 77 responden yang dipilih menggunakan teknik sampel jenuh. Data dikumpulkan menggunakan kuesioner dan dianalisis menggunakan regresi linier berganda dengan bantuan SPSS. Hasil penelitian menunjukkan bahwa lingkungan kerja dan work-life balance berpengaruh positif dan signifikan terhadap kesehatan mental karyawan. Sebaliknya, beban kerja,  job insecurity, dan dukungan sosial tidak berpengaruh signifikan terhadap kesehatan mental. Model regresi mampu menjelaskan 74,8% variasi kesehatan mental karyawan. Temuan ini memperkuat Job Demands–Resources Theory dengan menunjukkan bahwa sumber daya pekerjaan memiliki kontribusi yang lebih besar terhadap kesehatan mental dibandingkan dengan tuntutan pekerjaan pada konteks karyawan Generasi Z. Penelitian ini memberikan rekomendasi bagi organisasi untuk meningkatkan kualitas lingkungan kerja dan mendukung work-life balance sebagai strategi peningkatan kesehatan mental karyawan.
